At Trailblazers, we’re in the business of professional coaching for women, so we’re constantly having conversations at retreats, curated events and in coaching about the benefits and struggles of a woman in the workplace. On a national level, the broader conversation is on the uptick as well. We’re so thankful to be able to draw additional insight on women’s experiences through the “Women in the Workplace 2024” report by McKinsey & Company, in partnership with LeanIn.Org. This detailed report provides a comprehensive analysis of women’s progress and persistent challenges in corporate America. Over the last decade, McKinsey’s study has surveyed more than 480,000 people in more than 1,000 companies, so their data set is comprehensive.

The trends and observations that emerged from the study are important to our trailblazing community—comprised of ambitious, high-achieving women—and it’s crucial to understand these dynamics. To accomplish our goals, we need to recognize where obstacles arise and explore strategies to overcome them.

Progress Over the Past Decade

Before we get into the challenges, it’s essential to acknowledge that progress has been made for women in the workforce. The McKinsey report highlights that women’s representation has increased over the past ten years at every corporate management level. Notably, women now hold 29% of C-suite positions, up from 17% in 2015. This upward trend signifies a positive shift towards gender diversity in senior leadership roles. We can attest to this trend as well, celebrating that several women who have been to our women’s business retreats have received  promotions.

Persistent Challenges in Early and Mid-Career Stages

Despite these advancements, significant hurdles remain, particularly in the early and mid-career stages. The “broken rung” phenomenon refers to the challenge women face in securing their first promotion to managerial roles. According to the report, for every 100 men promoted to manager, only 87 women receive the same opportunity. This disparity creates a bottleneck, limiting the pool of women eligible for higher leadership positions.

The Motherhood Penalty and Work-Life Balance

Balancing professional aspirations with personal responsibilities continues to be a significant challenge for many women, and some of our Trailblazers have lived this. The “motherhood penalty” refers to the career stagnation women often experience after having children. High childcare costs and societal expectations frequently lead women to reduce their working hours or exit the workforce entirely. A Financial Times article notes that in the U.S., mothers are considerably less likely to be employed a decade after their first child, highlighting the long-term impact of motherhood on women’s careers.

The Long Road to Parity

Despite the progress made, true gender parity in leadership remains a distant goal. According to the McKinsey report, it will take another 22 years for women to reach equal representation in leadership roles at the current rate of change. The timeline is even more concerning for women of color, who face systemic barriers that make progress even slower—it will take them twice as long to achieve parity. These disparities highlight the urgent need for continued investment in mentorship, sponsorship and systemic change to ensure that all women, regardless of race, have an equitable path to leadership.

Diversity Initiatives: Progress and Setbacks

Corporate diversity initiatives have played a role in advancing gender equality. However, recent trends and the political atmosphere indicate a decline in commitment to these programs. Some major companies have scaled back their diversity, equity and inclusion (DEI) efforts, raising concerns about the sustainability of progress made. Reuters reports that several U.S. firms had already reduced or abandoned their DEI commitments before recent political shifts, potentially exacerbating existing disparities.

Implications for Women in Leadership or Aspiring Leadership

These findings underscore the importance of proactive strategies for navigating and overcoming workplace challenges for past, current and future members of the Trailblazers community. Understanding the systemic barriers allows for developing personalized approaches to career advancement.

Strategies to Overcome Career Stagnation

  • Seek Mentorship: Building relationships with mentors or hiring a women’s business coach can provide guidance, open doors to new opportunities and offer advocacy within the organization.
  • Get Away on a Women’s Business Retreat: Stepping away from the day-to-day by attending a retreat and being in community with other women looking to grow professionally can help you refocus on where you want to go and gain inspiration from others.
  • Negotiate for Equitable Opportunities: Advocate for fair compensation, promotions and access to high-visibility projects. Being assertive in negotiations can help bridge the gap created by the “broken rung.”
  • Invest in Continuous Learning: Pursue professional development opportunities to enhance skills and stay competitive in the evolving workplace. Trailblazers consistently hosts trainings like our upcoming Empowerment Edge workshop, focusing on helping women elevate their leadership skills. Our Empowerment Exchange membership is another opportunity where women gather on a monthly basis and gain skills to grow in the foundations of goal setting and time management, health, wealth and empowerment.
  • Build a Support Network: Connect with other professional women to share experiences, resources, and support. If you don’t have a community like this, we invite you to come to a Trailblazers Custom Curated Event and start doing life with women who understand where you’re at and want to cheer you on for where you’re going. We typically host a Custom Curated Event each quarter, so check back on our website and on our social media channels for the latest.
